MANAGERIAL COMPETENCIES: WHAT THE MANAGEMENT LITERATURE

SUGGESTS?

Managerial Competencies are the skills, abilities, motives and behaviors that are

necessary for a job in order to perform the tasks and manage the team effectively (Czaja, 2012).

Czaja (2012) highlighted in his article that, “While businesses have long been capable of

analyzing and utilizing financial and other “hard” assets, the human assets involved in

managerial competencies are harder to fit into an equation. While skills and knowledge are a part

of a manager’s competency that can be measured fairly easily, intangible assets like effective

communication and teamwork, while essential, are harder to pin down and evaluate.”

Many managerial competencies that has been used and commonly recommended by

several authors were initially developed on the basis of work (Boyatzis and Goleman 2007;

Boyatzis 1982). They are as follows:

MANAGER 1 (M1)

Mr. Jazlan is a senior accounting manager at Sony Centre, Perak Road, George Town,

Penang, Malaysia. Mr. Jazlan has been loyal to Sony since 15 years ago. He loves his work place

so much that he wants to retire there because of some reasons. One of the reasons is he likes the

environment that he has been exposed since the beginning of his career. He enjoy working there

as to him, there is no other working place like that.

Last week, I managed to conduct this survey with him via my email. Since Mr. Jazlan

was quite busy and I didn’t manage to interview him face to him, I decided to use email to

connect through him and it was easy and quite faster. Mr. Jazlan managed to answer my

questions frankly and nicely. I asked him less than 10 questions about management skills

development project and he gave a really good cooperation.

For the first question, he has been asked on his typical day at work. To him, it is like

maintaining a work force occupies part of every day. Managing a compensation program and

ensuring compliance with regulations requires constant attention so that a skilled manager can

keep fingers on the pulse of a corporation. For the next question, the question was about what

were his most critical problems as a manager. His answer is the middle management tends to be

overworked, underpaid, and generally mediocre, and his supervisor was extremely bad at

communicating, which can make learning the internal systems exceptionally difficult. The third

question was what are the most critical skills needed to be a successful manager in the line of

work? He told that as a manager, the important skills are superior communication skills, and they

are helpful in facilitating interaction among staff and managers. They need to do things

differently. This requires innovation and creativity. If one is the kind of person who always

thinks out-of-the-box, then he or she is destined to be a successful manager. This means that

problems and challenges are not an issue for them, as the have an innate ability to resolve them

creatively.

The next question was about the main reasons managers fail in positions like him. His

answer was people only look out for themselves; managers are way too young and unable to

"manage". Next was about the outstanding skills or abilities of other effective managers that he

must known? His has the experience of managing artists’ events. He learned on how to manage

artists and their events, managed the accounts and to his that was a really good experience. He

had built great relationships with my co-workers and still keeps in contact with them.

The last was a situation if he had to train someone to replace him in his current job, what

key abilities would his focus on? To him, it is important that the event manager understands what

the client needs and then find ways to fulfill those needs or come up with different options.

Developing interpersonal skills is a necessity, but some people are born with these skills. Such

people are able to manage their team or communicate effectively and it is these people who often

make great event managers. They need to have the ability to prioritize things at work and this

allows them to be more productive and achieve more within a limited time period.

For rating which are about managing personal stress, facilitating group decision making

and recognizing or defining problem, Mr. Jazlan chose 4, 5 and 4. He was a good manager if he

managed to take care of the welfare of his workers this good. Then, for appraising others

performance and managing conflict, his rating was 4 or both questions. A manager must have a

credibility to praise other people’s performance because that is what people want to know and

learn. For delegating, listening, interviewing, and team building his rate for all of them was 5.

That was the highest rate for this part. It was a nice and good to know that he enjoy working with

his workers ever since. For managing time and making private decisions his answers were

different. For the former part, his rating was 4 and for the latter it was 3. It was quite a low

rating among others and suprisingly, Mr Jazlan said that the best he could do. He was not good at

making private decisions.

Using verbal communication skills, motivating others, setting goals, and disciplining

others his ratings were 3, 3, 5 and 4. For the last part which involved emphathizing, solving

problems and negotiating, his rate were 4, 3 and 5. To me, to conclude I think Mr Jazlan is a

really good and nice manager. But for some part, he tend to look for the work more rather than

his staffs. So his staffs might suffer a little bit because of his strict character but it was good for

production purposes but not at maintaining good relationship.

MANAGER 2 (M2)

Mr. Mohamad Saodi bin Husin is a man who works as a branch manager at Felda Global

Ventures Holdings Berhad which is located in Kuala Lumpur. He has been working at the

company for 30 years already. Currently, he manages the company’s branch in Kuala Lumpur

which consists of 15 employees including himself. He is known as a serious yet humble leader

among his subordinates.

Felda Global Ventures Holdings Berhad (FGV) as part of the FELDA Group is the

world’s largest palm oil producer and oil palm plantation operator, based on planted hectares.

The company is incorporated in Malaysia as a private limited company 2007. FGV initially

operated as the commercial arm of Federal Land Development Authority (FELDA). On 28 June

2012, the company was listed on the main market of Bursa Malaysia Securities Berhad as Felda

Global Ventures Holdings Berhad. As at 31 December 2013 its market capitalization is RM16.6

billion. FGV is the world’s largest Crude Palm Oil (CPO) producer and the second largest

Malaysian palm oil refiner. With more than 19,000 people in the group from its subsidiaries as

well as joint-venture companies and associates, it aspires to be one of the top 10 agri-business

conglomerate in the world by 2020.

The following interview was conducted through Whatsapp. After getting in touch with

Mr. Saodi and got his permission to conduct the interview session, a set of questionnaire was

sent to his email as reference. Then, the interview session was conducted through the Whatsapp

messages.

Mr. Saodi enters the office at 8.30 am. Before start doing his work, he will check the

calendar and his planner to see what is the schedule for the day. Then, Mr. Saodi will review and

check the letters and documents that are needed to be signed and approved. Then, he will check

and comment the daily operation’s report. He will attend meeting regarding the company’s

operation with the upper authorities and meet the company’s clients for project discussion.

The most critical problems that Mr. Saodi faced as a manager is when the company

incurred losses. Since FGV is a big company, it is important for the company to maintain its

revenue at a positive number. Therefore, if the company incurred losses, Mr. Saodi is responsible

to improve the sales and do some transformation for the business model, the operation system

and also in term of human resources. According to Mr. Saodi, strategic thinking and how a

manager can anticipate what will happen in the future will affect the company performance.

Therefore, it is critical for a manager to have the ability and skill of strategic thinking to estimate

and anticipate the outcome of the business decision.

He also said that the main task for a manager is to lead the employees to achieve the

company’s goals in term of the company’s profit and revenue. Therefore, if the manager fails to

lead the employees to get the positive revenue and bring losses to the company, he needs to

figure out the solutions and achieve positive revenue within a certain period of time. If he fails to

do so, then, he may lose his position as a manager. The outstanding skills and abilities of his

fellow effective managers that he knew are the strategic thinking skills, dare to make a

transformation to the company and has the ability to coach and lead their subordinates with

respect.

If Mr. Saodi has to train someone to replace him in his current job, the key abilities that

he will focus on are the ability to lead the employees. He said that it is important for a manager

to has the leadership skills and know how to lead people effectively. Lead effectively means that

the manager manages to lead his subordinates as a leader, not as a boss. Meaning to say is a

manager should lead, train and motivate his subordinates to increase their productivity level

instead of giving orders and bossing his subordinates to do everything without guiding them

properly. A leader will be respected and envied by his subordinates while a boss will be hated for

his attitude.

MANAGER 3 (M3)

The following interview took place in Guocera Tiles Industry which is located in Meru,

Klang, Selangor Darul Ehsan. We interviewed the Production Manager there. He is a 34 year old

man with three years of experience being in his line of work. His name is Andrew Asia Raj. Mr.

Andrew is assigned to control about 68 to 70 employees on a daily basis.

Guocera Tiles Industry is a tile manufacturing company which operates in about 50

different countries globally. Mr. Andrew was asked a few questions as we were assigned to.

Based on that we collected some ideas of how managers carry out their tasks.

Mr. Andrew mentioned that his typical day at work goes like he has to check his daily

reports which consist of the attendances of the employees. This also includes the checking on

any problems during the day from the employees as well as the machines. He also has to be

quick in manpower swapping when one of the employees takes leave on a day to keep the works

going for the day.

The most critical problem faced by Mr. Andrew being the production manager is in

understanding the uncontrollable behaviors of employees. Another critical problem is that when

the machine breakdown occurs, he has to ensure it has to be repaired as fast as he could. Other

than that, he also handles the recruitments of employees and thus to get the right employee for

recruitment and if they would retain in their field or not.

Besides that, the most critical skills needed to be a successful manager is knowledge.

According to Mr. Andrew, one has to first learn properly on what is the role of managers and

then be prepared to learn and learn more to collect sufficient knowledge to maintain their skills

in the field. Secondly, he also said one has to be able to communicate well with everyone in the

organization. Then, he also added one must have good manners and this will help in guiding the

other employees in a pleasant way.

Mr. Andrew said that main reasons managers fail in their position are because of failure

of understanding employees and adapting to the environment. Besides that, from what he knows

about other outstanding skills owned by some managers out there, Mr. Andrew said they are

quite less because he is yet to meet more people who comes in the same field of work as his. He

also added that a manager who fully understands the employees and able to guide them rightfully

will be the effective managers as they will be able to control the works and also the employees.

Moreover, when we asked Mr. Andrew what would he expect in a person who is about to

replace his place and he said that he will check on the individual’s attitude of willing to learn. He

also added that it is crucial when sometimes he has to go down to certain level according to the

people he communicates with as well as being the middle level and also in the top levels. The

abilities to balance the emotions in all situations accordingly are also important.

MANAGER 4 (M4)

Next, we had an opportunity to interview a branch manager of Bank Islam Malaysia

Berhad (BIMB) in Sri Gombak, Kuala Lumpur. The manager is Mr. Sha’ari bin Omar who

already had almost 10 years experienced as a manager or particularly branch manager of banking

institutional. His works in a bank which is the first Shariah based banking institution in Malaysia

and South East Asia. It is one of the branches of the bank that has been playing the leading role

in the development of the nation’s Islamic banking industry.

In fact, it has provided technical assistance in the setting up of several Islamic institutions

in the Asian region such as Indonesia, Thailand and Sri Lanka. Incorporated in 1983, it was

originally established with the sole purpose of assisting with the financial needs of the Muslim

population of Malaysia. Since then, Bank Islam has extended its services to the wider, non-

Muslim, population fulfilling its “Banking-for-All” principle. Specifically, the branch under his

management which is Sri Gombak exists to facilitate people surrounded to perform numbers of

transactions within the area.

This time around, we conducted the interview by face to face with Mr. Sha’ari. We have

been invited to go to the branch Bank Islam there by him after making an appointment a week

before that. For us, this method of interviewing is the most preferable as we could clearly listen

to all his statement as well as his reaction. We also learned something new from the procedure of

interviewing a manager like him and we able to know him better in person.

Describing his typical day at work, he begins his work in morning by giving Islamic

lectures and advices to all the employees as to remind them what a Muslim worker should bear

in mind on the responsibility and accountability in performing job and also done to obtain

barakah or bless from God before starting their job. Apart from that, as a banking institution

branch manager, he maintains a good performance of his staff in terms of punctuality and

efficiency by observing them during work hour. Also, he ensures the customers is well satisfied

with the service and receives a positive feedback from them.

Answering the next question on the critical problems often facing by him, he refuses to

expose the serious unethical conduct by his staff to preserve a good name of the company, but he

tells us there are some employees previously stole the money people save there but was caught

eventually and taken serious punishment by the management. He added that this issue is often

happened to a banking institution. Other than that, the issue of punctuality often happened within

the workplace as the staffs always come late and there are always same person keep repeating the

same fraud. In order to overcome the issue, he as a leader takes an immediate action by

consulting the person first and identifying the source of problem. The individual then was

observed to make sure he/she come on time and if he/she did, a serious action like reporting to

upper management on the attitude will be taken.

After that, for the most critical skills needed as a manager, one should have a skill to

approach the employees according to whom he confronting. In other words, a good manager is

very understandable and knows every subordinate well before punishing. Mr. Sha’ari also prefer

those who are people-oriented person who can replace him in current job because according to

him, a man is not a machine with different mood and emotional condition, therefore, they should

be treated differently based on their personal character. For him, this would ensure a better

performance of the staff in all aspect. According to him, mostly manager failed in position like

him due to the lack of skill of negotiating and listening first. The employees do not feel

appreciated and tend to protest therefore they have no motivation in performing the tasks.

SKILLS RATING

Based on the ratings that we did earlier, the highest five skills are setting goals,

negotiating, listening, delegating, and managing time. For me, to rate myself, first we start with

setting goals. For this part, I will give myself a rate of 4 which is good. I think goal is the main

part to achieve success. Successful people have goals, but even if you have a career or are

already in a professional position, you may struggle on occasion with progressing along a path

upwards in your career. It can be easy to feel suffocated, confined, or lacking direction when it

comes to navigating through a career. To keep from veering off track, it is helpful to set up

career goals. Career goals will represent objectives, benchmarks, and milestones in your career.

The second part is negotiating. For this one, I rate 3, which is average. Negotiation has always

been at the heart of solving problems at work. It is true than negotiation might be someone’s

weakness or strengthen, but for me it is my weakness because sometimes I cannot deal with the

negotiation process at all because my easiness to let other people go easily.

Next is about listening. My rating is 4 which is quite okay. Listening is key to all

effective communication, without the ability to listen effectively messages are easily

misunderstood – communication breaks down and the sender of the message can easily become

frustrated or irritated. Listening is so important that many top employers provide listening skills

training for their employees. This is not surprising when you consider that good listening skills

can lead to: better customer satisfaction, greater productivity with fewer mistakes, increased

sharing of information that in turn can lead to more creative and innovative work. The next skill

is about delegating. My rate is 3, good delegation saves you time, develops you people, grooms a

successor, and motivates. Poor delegation will cause you frustration, demotivates and confuses

the other person, and fails to achieve the task or purpose itself. So it's a management skill that's

worth improving. The last skill is managing time. I am quite bad at managing my own time. I

give a rate of 3. It seems that there is never enough time in the day. But, since we all get the

same 24 hours, why is it that some people achieve so much more with their time than others?

The answer lies in good time management.

For setting goal, I give a rate of 4 and it was not really satisfying. To improve it, my

action plan is to a well-organized person that can manage goals frequently and create action

plans with milestones for larger goals. In addition to it, I have to track my time to make sure my

daily efforts are focused on meaningful tasks instead of doing nothing that give benefit to me.

For the next part which is negotiating, to increase the rate to 5, I must offer practical advice for

managing my own workplace negotiations, to get opportunities, promotions, flexibility, buy-in,

support, and credit for my work. It does so within the context of organizational dynamics,

recognizing that to negotiate with someone who has more power adds a level of complexity. The

action plans are bargaining, learn how fulfill our and others needs, use specific transitions, use

specific language and current skills. In any negotiation, I must quickly need to discover whether

there is likelihood that I might be able to reach a satisfactory agreement. The next skill is about

listening, which got a rate of 4. To improve it, I must aware of both verbal and non-verbal

messages. The ability to listen effectively depends on the degree to which one can perceive and

understand these messages.

The next skill is delegating which had a rate of 3. I can improve it by dealing with

general delegation principles and process, which is applicable to individuals and teams, or to

specially formed groups of people for individual projects (including 'virtual teams'). Delegation

is a very helpful aid for succession planning, personal development - and seeking and

encouraging promotion. It is how we grow in the job - delegation enables us to gain experience

to take on higher responsibilities.

The last skill is managing time which got a rate of 3. It's important that to develop

effective strategies for managing time to balance the conflicting demands of time for study,

leisure, and earning money. Time management skills are valuable in studying, but also in many

other aspects of life: from revising for examinations to working in a vacation job. To manage

time, I can complete most important tasks first, learn to say “no”, sleep at least 7-8 hours, devote

your entire focus to the task at hand, get an early start, don't allow unimportant details to drag

you down and the last one is turn key tasks into habits. Other skills involved include prioritizing,

focusing on urgent and important tasks rather than those that are not important or don't move

towards my goals; organizing my work schedule; list making to remind me of what I need to do

when; persevering when things are not working out and avoiding procrastination.

1) Setting Goals: I have so many dreams that I want to achieve. And every month, it is a

routine for me to prepare my monthly goals in order to check my performance improvement.

Therefore, I will not be having a problem with setting goals skill but I might have a problem

with executing the goals perfectly.

2) Negotiating: I am a “yes” person who is very hard to say “no” to others. It is very hard for

me to decline any requests from them. This brings some bad impacts to my life where I feel

like I am burdened with things that I should not. To conclude, I am bad with the negotiating

skill.

3) Listening: I have no problem with listening to others’ opinions and problems. I love hearing

other opinions and brainstorming ideas with them. That way I will be able to gain some

knowledge and share my ideas with them.

4) Delegating: Assigning tasks is one of the important skill for a leader to have. I have no

problem with delegating others. However, it is not my expertise to assign tasks to others. If I

have a choice to not use the delegating skill, I will prefer to get my task assigned by others

than I assign the tasks to them.

5) Managing Time: My biggest problem is time management. I am weak at managing my time

properly. There was one time when I fail come to the class on time even though I did getting

ready two hours early. My time management skill is still poor even though it is improved a

lot compared to when I was in my first year degree two years ago.

career and to own my properties. In order to improve or work on my goals I need to start

reminding myself about the goals I have planned. Thus, I have to take some successful

individuals as my examples to be inspired of.

Second skill identified was negotiating. I am pretty good at negotiating in both ways. I

am able to negotiate with people according to situations and also to compromise according to

situation. It is important to be excellent in negotiating as this skill will be able to adjust some

conditions to be fair for us. There are situations we might face where we have will have to

compromise to conditions given by people which we do not literally agree to do. This will affect

our performance level in our working field in future. In order to reach excellence in this, I will

have to always train myself to be excellent in communicating in the best manner to be able to

negotiate with people.

Third skill identified is listening. I rated myself as excellent in this is because I feel that

listening is one of the skills I have where I always let people speak till they finish before I

respond. Listening attitude is also important as it is one of the important keys to follow what is

expected by those who lead us. I will be able to listen to what is told when I enter my career days

in future.

Delegating is only one skill I am average at. I find it slightly hard to delegate some tasks to

people or to anyone I am assigned with. I will have to train myself to be able to delegate and sort

out tasks as assigned. In order to reach excellence I may have to meet some people who are good

at delegating tasks. Thus, by learning it practically to be taught by someone better than me will

be very helpful in improving my performance in delegating.

The last skill identified was managing time. I have rated myself to be average at

managing time. I think I am quite good at managing time since I see I am able to settle my works

according to the priorities. However, I would have to maintain and improve more to reach the

excellent level in managing time as this skill is also one of the crucial skills any individual

should have at any circumstances. One should know which task is to be prioritized to get works

done on time. This skill will also keep oneself stress-free as most of the stresses are due to

procrastination and rushing at the very last moment.

I will have to keep reminding myself and also maintain the good skills I have in order to

achieve my goals in future. This skill profile with self rating idea has just given me a clearer

picture of what skills I have and how will I have to work on building my skills to reach the

excellent level.

From above top five skills, I personally better in listening skill. I would rate myself 5

because among friends, I'm considered as a good listener to them. I prefer to listen more than

talking to others a most of them love to share everything with me about their personal rather than

others. For me, this particular skill really makes others putting their trust on this type of person. I

really love that my friends would do the same thing to me and I'll try not to make them

disappointed by telling another person about their secret. For me to improve the skill of listening

in myself, probably I need to always respond to that person and not only listening. In addition, I

need to become more understanding person and could give a good advice for every problem they

share. I believe that in that way they can put more trust on me and appreciate it.

In terms of negotiating, I'm quite good at this skill and I rate myself 4 because I find

myself easily to deal with others. I also think that people love to do the same. Also, we need to

have sense of understanding others by putting ourselves in the same situation if people facing

some hardship and need helps. In fact, I'm easily fall for others and keep pity on them. I believe

this is good thing but at the same time I would harm also because people could easily trick us.

For the next skill, I'm quite good in setting goals in my life. I already planned for my

future for five, ten and twenty years from now and make sure to achieve that goal in time. For

me, to set goals really make me clear on what action do I need to take from now on and ensure

not to get out from the track. The rate of this skill for me is four and I’m sure that the objectives

of my life whether it is short term or long time, I will able to achieve it, but by having a good

planner along the way. Also, there must be a good discipline in order to fulfil the goals.

However, what can I do to improve the skill of mine is probably by having a good planner

throughout the year or a certain time and whenever I couldn’t achieve any goals of my life, I will

take action of punishing myself due to my own mistakes. With this method, I will become

motivated and always remember to focus and follow the plan properly.

In terms of delegating as well as managing time, I’m quite weak at these two skills and

the rate would be 2. As a student, I have a serious problem in managing time and it gives a big

impact to my life eventually. Sometimes I could not determine which matter is the most urgent

and important that I should prioritise and settled down first. I often mixed up the least important

and unbeneficial work and the most important one together and end up doing the less important

first. This bad behaviour really causes a trouble for me and I need to overcome this issue as soon

as possible. Probably, the thing I should do is by categorizing all jobs into their category. The

important and most urgent task is the first to be done then the important and not so urgent one

and so on. I also have to properly arrange my schedule then always follow it accordingly.

Our five skills selected are as follow: setting goals, negotiating, listing, delegating and

managing time. Each one have a total out from 1 (the lowest) tell (5 the highest). The over all of

our skills is 25 out of 25. First of all I rate myself based on these five skills.

Out of 5, I set my goals in the rate of 3 which is not that poor and not that high when I try

to put the goals I am doing this why a greater confusion take a place wither it’s my desire or it’s

the right thing to do or it’s the best choice of all . The conflict cause me some times to miss

choice the right goals and setting them.

For negotiating 4 out of 5 is good rating in fact it shows how much I am a negotiating

person. I accept who ever to tell me what is his opinion or her opinion because I believe that

different people have different ways of thinking that might be better that your or complete yours

in case if something missing . So I negotiate and take people and what they say under

consideration then I make my decision.

Listening is the same rate as negotiations, when I want to make a decision especially a

crucial one I listen to whoever around me very carefully. I take and accept the other part view.

Listing is the best key to make a great success so I try my best to listen to everyone and asking

them about their view.

For delegating, I rate myself with 2 out of 5 which poor. authorizing someone feels for

me like letting everything go on luck base and since I am a hard worker I can’t let someone do

anything or empower him to do critical decision that my effect every thin . Although I know

empowering people will rise up the percentage of trust and creativity in the group but I scour the

lowest on it.

Moreover, my way of managing time scores 3 out of 5just just like setting goals .I usually

manage my schedule in very organized way from the most important to the important reaching

at the end the least important . But although in the pressure time where no time is there to make

something and you have to make the time out of nowhere I get stressed and I lose control over

my timing management.

My action plan to improve my self-rating:

My overall is 16 out of 25 for the skills which is not that good not that bad rate. But

improving it is important to improve myself work abilities and even to achieve more success in

future Insha’Allah.

I will be focusing on setting my goals more than what I do. I will but order for my

priority first is the right thing that Islam said then the best thing for my and others benefit. When

I select the goal based on these two elements I will be left with easer elements to set the final and

big goal.

On the other hand for delegating I will be giving people more and more trust but I will

make them own this empowerment and trust. I will also help them after I let them try not a way

of no letting them do anything but to avoid losses coming from this.

Lastly managing the time specially the hard time is really important I will ask others what

they think we should do, I will try to consume in way that guarantee the biggest benefit and I

will put in consideration what other like me don in this case .
