Overqualification in the selection process: Managerial perceptions and policies

Brief statement of subject matter:

Managers may avoid hiring overqualified applicants because they predict negative outcomes (e.g., low job satisfaction and turnover), yet little research has examined how managers make selection decisions about such applicants. Managers (N = 28) hiring for a variety of occupations and organizations were interviewed about their definitions of over-qualification and policies toward hiring overqualified applicants, as well as their predictions about how an overqualified applicants, if hired, would work out. Results indicate that managerial definitions of overqualification generally included surplus education, surplus work experience, and/or unrealistic salary expectations. About two-thirds of managers indicated that overqualification reduces or eliminates an applicant's chances of receiving a job offer. Managers predicted more negative than positive consequences of overqualification, most notably a greater risk of turnover and low job satisfaction. Future research should aim to evaluate the accuracy of these managerial predictions. Results from the current study also suggest that overqualification should be measured more broadly, and with multiple measures simultaneously, in future research.
