Winter hasn’t really lived up to its name so far, and while I’m writing this, it’s 62 degrees in the middle of February. With that said, there will be a lot of things going on soon enough in the Ville. I’m thinking live music with Frederick Road Friday’s in June, and now our awesome bars and restaurants will have the ok from the County to legally have live music. Soon there will be all kinds of music playing in Music City Maryland, which is just one more thing that makes Catonsville Maryland 2122GR8!

“W“W hy should I come work for you?” I asked. “We have good bene-

fits…,” the manager responded. “Stop, stop, stop. Just about every

company offers benefits. Why should I come work for you – and not someone else?”

This is a very powerful question that led to some interesting insights at a recent roundtable discussion I hosted with busi-ness owners and managers. They were there to get answers to both recruit and retain employees – the most challenging is-sues facing small business owners today.

The solution isn’t found by adding a game room, tweaking your job ad or trying to change an entire generation’s attitude about work. The solution is found in what is often referred to as your Employee Value Proposition (EVP). Just like you have a value proposition for prospects and customers that sets your brand apart from the competition, you should also have an EVP.

In the same way you have brand that conveys a message to buyers, you should have a 30-second employee pitch that cre-ates excitement and gets others to want to become a part of your team. Your potential employees are in a “buyer’s market” right now. Author and TED Talk speaker, Simon Sinek, says it best: “People don’t buy what you do, they buy why you do it.”

People buy WHY you do it; not what you do

Potential employees are NOT going to buy into the idea of working at a manufacturing plant, at a tech company, or at a re-tailer. They WILL buy into the idea of why you do it, and why they should follow you. They DO buy into the idea of:

• Creating a new car of the future that will disrupt an entire industry (Tesla);

• Developing creative solutions to the toughest challenges searching for stuff on the Internet (Google);

• Inventing an entirely new way of selling and shipping products from A to Z faster and more reliably than any other business in history (Amazon).

Your EVP should attract those who will get inspired by why you do what you do. It’s the reason why companies like Tesla, Google and Amazon have more talented applicants than their competitors. Organizations that have a strong EVP, are more likely to hire better qualified candidates faster, retain their best employees and experience significant increases in employee performance, according to the academic research. This is criti-cal when 45% of employees say they are likely to look for a new job outside their current organization in the next 12 months, according to a recent Society for Human Resource Management survey.

ONE THING THAT CAN SOLVE YOUR TWO BIGGEST CHALLENGES: EMPLOYEE RECRUITMENT & RETENTION

Organizations with a strong EVP also have more engaged employees. Highly engaged employees tend to outperform disengaged employees 20-30% and can lead to increased profitability and higher Returns on Assets, according to a 2019 article in the International Studies of Management & Organi-zation.

Despite the evidence of just how powerful an EVP is for an organization, very few business owners and managers can give a compelling answer when asked, “Why should I come work for you?”

For small business owners, the answer often lies within you. It’s your, “why.” It’s why you began the business in the first

place. It’s why you get up every morning to come to work. It’s why you and your top people look forward to coming into work. It’s your passion. These are some of the responses from our roundtable discussion: To create something new; To solve challenges for your customers; To see a project come together; To be your own boss and manage your own time; To fix some-thing that most can’t do themselves; To make a difference in the lives of others.

4 steps to develop a recruitment & retention program

Determining your “why” is the first step to creating your Employee Value Proposition. Here are the next 4 steps to cre-ate a powerful recruitment and retention program:

1. Create a list of the skills and traits you need in future employees based on your “Why.”

2. Turn your job ad into a marketing promotion. Promote your “Why” in your job ad along with the skills and traits you need so others who have them will be excited as you are to apply them in your business.

3. Use those skills and traits as the basis for your interview questions. Your job is to figure out whether the candidate you’re interviewing would be a good fit. Skills can be taught. But it’s often the traits that make most people successful in an organization.

4. Lastly, ask yourself, “How are we living our ‘Why’ each day?” For example, one company in our roundtable is looking for people who are passionate about making a difference in the lives of others so we discussed how they can do more to help others who need it most in their community. Another manager mentioned he enjoys being his own boss and working independently, but misses the camaraderie of working in a team, so we discussed holding a company outing and doing ax throwing event (it really is a thing!)

Now imagine answering the question: “Why should I come work for you?” It might sound something like this…

MM y name is Jack Callahan and I am a Life scout in Boy

Scout Troop 306 in Catonsville, and a Junior at Catonsville High School.

As part of my efforts to earn my Eagle Scout rank, I am currently working on my Eagle Scout project, and my project is to organize and facilitate a community-wide collection of old or tattered American flags, and then perform the proper retirement ceremony for those flags.

During that process, over the next couple of months, I will also be providing educational information to the Catonsville community about the impor-tance of our flag, and the proper way to dispose of old flags. I will be uploading readings and videos on the Catonsville Chamber of Commerce’s social media pages that will outline the history of flag retirement ceremonies, as well as some other topics such as the meaning of the colors and symbols on the flag.

At this stage of my project, and in order to reach my even-tual goal, I need to collect as many old flags from the commu-nity as possible. If you have an old or worn American flag (or many), that is ready to be disposed of or retired (or is in a box in the basement and you don’t know what to do with it), and would consider donating it for my retirement ceremony, we have set up a collection bin for these flags at the Catonsville Chamber of Commerce’s office at 757 Frederick Road, Suite 102, in The Cube. Just stop in and drop it off, and say Hi to the very kind people at the Chamber! We will also be setting up additional flag drop-off locations around town in the coming weeks, which I will announce in following newsletters.

The flag collection phase of this project will run from now until our final collection day, which will be on June 14th (Flag Day!) at the Farmer’s Market. In the meantime, I will shortly fi-nalize and announce the date and location of the flag retire-ment ceremony, tentatively scheduled for late June, in which I would like to invite the local community to attend. A flag re-tirement is a respectable way to dispose of a national flag, and the Boy Scouts of America is one of only a few organizations that is permitted to perform retirements ceremonies. We would like to give everyone in the community a rare opportu-nity to participate or just watch one of these ceremonies. Thank you!

The CZMP Process for 2020

TT he Comprehensive Zoning Map Process (CZMP) takes place every four years on an exact schedule

specified in the County Code. Any citizen may request a zoning change on any property in the County, although the usual participants in the process are indi-vidual landowners, contract purchases, community organizations, County staff, the Planning Board and the Co.Council.

The CZMP covers a period of approxi-mately 12 months. The County Council decides on each issue whether to retain the existing zoning or to enact a different zone(s) or district(s).

A Planning Board public hearing for District 1 will be held on March 3, 6 pm at Lansdowne High School. Each Coun-cil District will have a separate hearing date. Citizens may sign up to speak about issues in each Council District.

II f you’ve had an IRA or 401(k) for a long time, you’re probably pretty familiar with the rules governing withdrawals and contributions – be-

cause, for the most part, they haven’t changed in years. And you may also know what’s going to hap-pen to your IRA if you leave it to someone as part of

your estate plans. But we are about to see some changes – and you should be aware of how they may affect your individual situation.

Here’s the story: Congress recently approved legislation called the SECURE Act, which, among its many provisions, includes several that should be of particular interest to IRA and 401(k) investors.

The first of these changes deals with the money you take out of your IRA and 401(k). As you may know, under the old rules, you were required to start taking withdrawals – known as required minimum distributions (RMDs) – from your traditional IRA and your 401(k) when you turned 70 ½. Of course, you did not have to wait until that age, but if you didn’t take your full RMDs on time, the shortfall would typically be subject to a 50% tax penalty. Under the Secure Act, the RMD age has been pushed back to 72.

This higher age could benefit you by giving your IRA and/or 401(k) more time to potentially grow on a tax-deferred basis. On the other hand, by waiting until you’re 72, you could be forced to take larger RMDs, which are calculated by dividing your account balance by your life expectancy, as determined by IRS tables. And these RMDs are gen-erally taxed at your personal tax rate.

The second big IRA-related change concerns the age limit for mak-ing traditional IRA contributions. Previously, you could only con-tribute to your traditional IRA until you were 70 ½. Under the Secure Act, however, you can fund your traditional IRA for as long as you have earned income. So, if you plan to work past what might be con-sidered the typical retirement age, you have the opportunity to add a few more dollars to your IRA.

Another SECURE Act provision deals with early withdrawals from your IRA and 401(k). Usually, you must pay a 10% tax penalty when you withdraw funds from either of these accounts before you reach 59 ½. But now, with the new rules, you can withdraw up to $5,000 penalty-free from your IRA or 401(k) if you take the money within one year of a child being born or an adoption becoming final.

The new rules also might affect your loved ones who stand to in-herit your IRA. Under the old rules, a non-spouse beneficiary could stretch taxable RMDs from a retirement account over his or her life-time. Now, most non-spouse beneficiaries will have to deplete the en-tire account balance by the end of the tenth year after the account owner passes away. WW hile it has been a warm winter, most people still do not get outside

from December through February as much as they do in the warmer

months. Then spring rolls around, and they become a lot more active.

Any time someone goes from a relatively inactive state to an active state can be a setup for an injury. One activity that causes injuries every year is yard work. Oftentimes during the first warm weekend in March or April, people get outside and do a lot of yard-work over the course of one or two days. Most often they strain their back muscles from all the lifting and carrying bags of mulch, shoveling, and repetitive bending.

Fortunately, most cases of low back pain from an in-jury like this resolve on their own with a little time. BUT, someone can help prevent unnecessary pain with some five simple steps.

First is to pace yourself. If you have not been very active over the winter months, your body will not be in the condition it was at the end of the fall. Also, you will likely not be used to carrying around 50 lb. bags of mulch. SO, don’t try to get everything done in one weekend. Split up the work over more days or week-ends.

Second, get help from a friend or family member if you are dealing with heavy bags. Third, when lifting try to squat down as much as you can with your legs rather than bending over at the waist. Fourth, use a wheelbarrow when transporting the bags of mulch around your yard rather than lugging them around one by one in your arms.

Fifth, if you are going to do a lot of weeding or bending over, it is a good idea to use a gardening stool instead of bending over at the waist for prolonged pe-riods. Even if using a gardening stool, it is a good idea to take breaks from this position by standing up and walking around periodically.

Following these simple, common sense steps can help to spare you from the pain of a yard work-related injury.
